What aren't your employees saying out loud?

Honest feedback requires safety. Most companies haven't created it.
Ask an employee how things are going.
Most will say “fine.”
That's not a lie.
That's survival.
Employees aren't dishonest. They're rational.
When you don't know what the consequences are of saying what you actually think — to your manager, face to face, with your next salary review in the back of your mind — you filter yourself.
The result?
You hear what they think you want to hear.
Not what they actually think.
What you're missing
The big things you'll hear anyway. Those can't be hidden.
But the small ones, the ones that matter before they become big, those you won't hear.
The frustration about the meeting format that isn't working.
The uncertainty about where the company is heading.
The feeling of working hard on something that doesn't really matter.
These are the things that, over time, move an employee from engaged to passive.
From passive to gone.
Not in one big leap. In a hundred small steps no one noticed.
What anonymity actually does
Anonymity doesn't change what employees think.
It changes what they're willing to say.
Research consistently shows that anonymous surveys produce significantly more honest answers, especially about leadership, culture, and the direction of the organisation.
Those are exactly the topics that matter most for wellbeing and retention.
And exactly the topics that rarely come up in a formal one-on-one.
An anonymous pulse check isn't a sign of distrust.
It's an invitation to honesty.
The other side
Employees stop answering honestly when they never see anything change.
They start answering honestly when they experience that feedback leads to action.
Even small things count.
“We heard you on this. And here's what we've done.”
That's the cycle that, over time, builds the trust that makes honesty possible.
Not a workshop.
Not a policy.
A habit.
The most important insight you're missing is probably already there.
With an employee who hasn't been asked often enough. Or asked in a way that made it safe to answer.
Give them an anonymous voice. And use it.
